Introduction
The organizational study was conducted by students at the Naveen Jindal School of
Management, and was designed to create a business and optimize it by using organizational
strategies to maximize our productivity, efficiency, and diversity.

Overview
Our business, Legendary Tattoos, a fictional tattoo parlor strives to create the optimal tattoo
parlor for anybody. We wanted to create a diversified organization that can fulfill the needs of
any of our customers. We specialize in being versatile and being a truly customer oriented
organization.

Summary of Results

Ideal Organization
Organizational behavior is the study of both group and individual performance and
activity within an organization. Our Ideal Organization is Legendary Tattoos, a fantasized
tattoo parlor in Dallas, Texas in which we strive to specialize in versatility. We will be
implementing effective OB practices in Organizational Behavior by Bauer and Erdogan to
further enhance on how we can diversify our employees to increase customer satisfaction,
strengthen overall work attitude, and expand cohesion with our employees.
Diversity is defined as ways in which people are similar or different from each other.
Diversity is needed in every business to make it successful, so we believe when opening up a
new tattoo shop, it is important to have diversity within the shop so we can understand the
customers needs. The artist in the shop should have similar skills and knowledge of tattooing,
such as being able to draw, outlining, customer service skills, and know proper health
regulations. We should hire artist that can relate to all customers, regardless of race, gender or
age. The artists themselves should be diverse from each other and be specialized in different
styles of tattooing, for example, Japanese art, American traditional, new school, portraits, black
and grey, realism, and pin-up girls. This will make the shop more appealing and desirable
because we will not turn customers away due to lack of knowledge of the tattoo style wanted.
This in turn will bring in larger clientele and higher repeat business. Another benefit in having
diversity is higher company performance, which in turn will keep the artists satisfied because of
a larger influx of customers. Another aspect that would benefit the company would be hiring
artists with positive attitudes that will keep the morale up in the shop. Employees with the same
core values and beliefs when it comes to work will be an enormous asset to the shop, for

example, being at work on time, sharing shop duties, treating people with respect, and being
honest and trustworthy.
Work attitude is also one of the most important things in an organization. Whether it is a
big corporation or a small firm, the attitude that an employee possesses in their work
environment plays an important role and has an effect on the company and the specific job
assigned to the employee. In our case, an employee who works in a tattoo shop needs to have a
positive work attitude, whether he is the person who makes the tattoos on our customers or even
the person working at the register. If the employee has a bad work attitude and they are not fond
of where they are working, then they might not put in as much effort and view their job as a
burden. This can cause our customers to leave unsatisfied and drive away other potential
customers who may have been interested in coming to our tattoo shop. Along with work attitude,
there is also work behavior which tells us why an employee may act the way they do and the
impact this has on our company. As described by Bauer and Erdogan in Organizational
Behavior, there are four factors that determine the work behavior of a person which are job
performance, citizenship, absenteeism, and turnover. All four of these factors are very crucial to
how an employee performs in their workplace and how satisfied they are with where they
currently work. Even though work attitude and work behavior may seem similar, there are still
some keen differences between the two. Team work plays an important role within an
organization, but how a person acts individually related to their work attitude and behavior can
also have a great impact on the organization.
Cohesion is the action or fact of forming a united whole. In a tattoo parlor, this plays a
huge part of how a group of people with different ideas, races, and religions work together to

create a successful organization without conflict. Collective efficacy refers to a groups


perception of its ability to successfully perform well. Confidence plays a huge role in collective
efficacy, to be a great tattoo artist you must exude confidence in your work. Research shows that
a groups collective efficacy is related to its performance. In addition, this relationship is higher
when task interdependence (the degree an individuals task is linked to someone elses work) is
high rather than low. For instance if James works in tattoo designing and provides suggestions
for customers when they are choosing the ideal patterns; Tom works in the tattooing and finally
Steve works in the process of disinfection and skin protection. This process is defined as
sequential interdependence aka having an assembly line type of production that will boost
collective efficacy and decrease the chance of social loafing which is defined as the tendency of
individuals to put in less effort when working in a group context. Avoiding social loafing in a
group environment can be a difficult obstacle to overcome but with these OB practices we can
deter the chances of occurrences.
The study of organizational behavior helps us create contemporary strategies and also
helps rectify current procedures for our tattoo parlor Legendary Tattoos. According to the
Statistic Brain Research Institute, there are approximately 21,000 tattoo parlors in the United
States. To help differentiate Legendary Tattoos, we will be applying OB frameworks from
Organizational Behavior by Bauer and Erdogan to make our parlor the cream of the crop with
the utilization of an adequate environment, conflict management, and finally stress and emotion
management.
One of the most important things in running a successful company or organization is the
type of environment you provide to your employees. If your employees are happy with the

environment they work in, they will most likely put more effort into their work rather than
employees who do not want to be at work. That is why it is important to provide a motivating
environment to your employees, more specifically motivating employees through performance
incentives. In our tattoo shop, employee performance is one of the most important things in our
business. If our tattoo artist does not enjoy his work, he is more likely to put in less effort and not
satisfy the customer to their expectations. If the person working at the register does not greet the
customers properly or make them feel welcome to our tattoo shop, the customer would not want
to return and pass on bad reviews of our shop. In order to motivate our employees to perform
better, we can have an employee of the month award to reward the employee who did their best
work with a gift card or some kind of incentive to appreciate their work. Another thing we can
do is give a holiday bonus at the end of the year to the employees who gave their full
performance, met the customer expectations, and helped our business grow in a positive manner.
All of these incentives can cause the employee to do his best at work and be more motivated to
perform well.
Conflict almost always has a negative connotation but what most people dont think
about is the positives that can stem from conflict. With proper conflict management, conflict can
help create new ideas, solidify a team, and helps understanding of individuals. In our store, we
would like to conduct several stimulations to help encourage positive conflict. Encourage
employees to raise issues and disagree with you or the status quo without fear of reprisal. An
issue festering beneath the surface, when brought out into the open, may turn out to be a minor
issue that can be easily addressed and resolved. Therefore, we encourage employees to speak out
their true opinions although they might go against the managers. Secondly, assign a devils

advocate to stimulate alternative viewpoints. We would like to invite famous artists in the
industry to have lectures to our employees annually, from which our employees might get
different ideas of designing and trends in that year. Finally, create a competition among teams,
offering a bonus to the team that comes up with the best solution to a problem. For example,
have two tattoo designing teams compete on designing new artwork. Or, reward the team that
has the fewest customer complaints or achieves the highest customer satisfaction rating.
In order to make Legendary Tattoos an amazing workplace for our employees, it is
important to manage stress levels and emotions at work. The tattoo industry is incredibly
competitive, with new shops opening every day, artist have to continually evolve to attract more
clients. As a company, we want to alleviate as much stress as possible for our artist so they can
flourish in a positive environment. To build camaraderie among the employees, every quarter we
will host a team-building event. This could be anything from going bowling, rock climbing,
paintballing, or doing something positive in the community such as volunteering at a local food
bank. Another way Legendary Tattoos plan to stand above the rest of the tattoo shops is to
encourage a healthy lifestyle for our employees. Most artists are sitting all day, they are either
tattooing or drawing and are very stationary. We would urge our employees to exercise, which is
a great way to relive stress and increase their energy levels. The shop will also stock the
refrigerator with healthy snacks because it is proven that eating greasy foods or large meals will
make a person feel sluggish and be less productive. Legendary Tattoos will implement these
concepts to benefit our staff, which in turn will decrease stress, and bring a positive atmosphere
to the shop.

Ethics are an extremely undervalued trait in organizational businesses. In our parlor,

Legendary Tattoos, we will establish a code of ethics that every artist must abide by. In
addition, in our hiring process we take ethics very seriously as we wouldnt hire any convicted
felons or in general obnoxious people. In business it is important to connect with your
customers on an emotional level especially in the tattoo business. Many people who seek tattoos
want a piece of artwork that they can connect emotionally with so it is important for our artists to
emphasize and understand our customers. In terms of diversity, we will always have an opendoor policy on employment. This means we will always hire people with the right attitude and
mindset regardless of race, gender, and religious background.
The organizational structure of Legendary Tattoos will play a crucial part in our shops
success. We plan on having a decentralized organizational structure because we want our
employees to feel involved in the shop, and have the power to make quick decisions when
needed. We want our tattoo artist to concentrate on their craft, and present the best tattoos
possible to our customers. For example, if an artist realizes that the shop is running low on
supplies, or the toilet is broken, we want our employees solve the issue as soon as possible.
Having to check with management first about the problem would be a waste of time, and hinder
the ability for our artist to get their work done. In order for the shop to run smoothly, Legendary
Tattoos would assign different monthly assignments to all the artists. Each artist would rotate to
a different task each month, one artist will do the scheduling, another might stock supplies, and
someone would have cleaning duties. Having each artist complete a different responsibility
gives everyone a chance to experience each task first hand. This way every person in the shop
would be able to give insight to improvements needed to make the shop more efficient.

Legendary Tattoos believes by sharing the power with our employees and having a flat structure,
our staff will be more productive and have a greater sense of empowerment.
While there are many factors to take into consideration in trying to make our tattoo shop
a successful one, one of the most important factors that is very crucial in our business is the type
of leader we have. In our case, we need a good manager to be present at the tattoo shop that will
handle everything with care and make sure our employees are working to the best of their ability
and our customers leave the shop satisfied. We need a manager who is a people-oriented leader,
who can be lenient and treat our employees with respect. Since our employees are tattoo artists
or someone who works at a cash register, they do not need as many instructions since their job is
pretty straight forward. For example, when we have a customer coming into our tattoo shop, the
person at the cash register just needs to charge them for the tattoo they want and make simple
transactions. The tattoo artist has to draw the tattoo to the customers satisfaction and make sure
they do not mess up. In order to make that happen, we need to provide our employees with a
comfortable environment and treat them equally with the other employees so they are motivated
to do better at work and look forward to coming to work every day. We also need a leader who is
a democratic decision maker because every employee has a right to share their opinion when it
comes to their workplace. If an employee feels that there should be a change made that can
benefit our company more, they should have the freedom to express their opinion and the leader
should take their opinion into consideration before making any final decisions.
Organizational culture refers to a system of shared assumptions, values, and beliefs that
indicate what appropriate and inappropriate behavior within a given organization is. Values and
ethics have a strong influence on employee behavior as well as organizational performance.

According to the OCP framework, companies that have innovative cultures are flexible and
adaptable, and experiment with new ideas. These companies are characterized by a flat hierarchy
in which titles and other status distinctions tend to be downplayed. In our store, we would like to
encourage our artists and designers to create new and modern pictures. We will set up rewards
for the innovative ideas. Our work environment is very comfortable with aesthetic decorations,
which helps spur our employees inspiration of arts and motivate them produce more great
works. We will allow our artists to take one week break per month to rest and find their creative
inspiration. And there is no ban on surfing the Internet during work time, since we believe
inspiration comes from every corner of life and that the Internet is a center of various
information which increases the possibility of coming up with new ideas. We will hold art salon
for our staff to cultivate their aesthetic senses. People-oriented cultures value fairness,
supportiveness, and respect for individual rights. In our store, we believe that our employees are
our biggest assets. We will pay employees above minimum wage, offer health care and tuition
reimbursement benefits to our part-time as well as full-time employees, and have creative perks
such as weekly free coffee for all associates.
In this paper we discussed how implementing effective OB practices can help bolster our
organization, Legendary Tattoos, a tattoo parlor that specializes in being versatile. We executed a
variety of OB rules in Organizational Behavior by Bauer and Erdogan to further enhance on how
we can improve diversification, productivity, efficiency, and most importantly a customer
oriented organization.
