Executive Summary
Pak lite is an industry who is playing a major role in production of electric things. It is one of the
top brand of Pakistan in electronic field and have contract of electric work with different high
level organizations like PIA, PTV, UOG, JOJO, GIFT University etc. It is established in 1986
and registered in 1994. It is making different electrical products like tube lights, LED bulbs,
Energy savers, Fans, Air Conditioner etc.

The culture of the organization is quite friendly and frankly. There is brotherhood
in employees and there are many things to promote it. The hierarchy of organization is same
like other organizations, in case of any problem the worker an employees have to follow that
hierarchy but if they think that the problem is still unresolved then can directly approach the top
management. The employees are hired at tough merit of work specialization and there is formal
centralization. The structure of organization is simple with low departmentalization, wide
span of control, centralized authority and little formalization.

The short term planning of organization is informal but long term planning is
formal. The goals are financial and planning is of specific type, so there is MBO (management
by objective) .The decision making is rational bounded, programmed but intuitive decision
making is also used as they have to compete with new technology and brands in market. But the
overall style of thinking for decision making is linear thinking style.

For motivation , hierarchy of needs theory and equity theory is followed but the
top management have assumption of theory X (McGregor) and there are more chances to
motivate workers and employees who are just working for pay. The leadership is autocratic ,the
behavior is of consideration type but production oriented. Anyway leadership is visionary.

The HRM is very strong and the recruitment and selection is on very tough merit,
interviews are held for that Government rules are also followed by HRM. The communication
is both of formal and informal type, if somebody have unique idea he can share it with others
without any hesitation .

The organization is running successful because there is no compromise on quality of products


and behavior of top management is also include.

ABOUT ORGANIZATION

PakLite was established in 1986 and started manufacturing of 40 Watt Ballast and Strip Light of
4-Ft size. Now PakLite is a leading company in the field of manufacturing Lighting Fixtures &
Ballasts and producing more than 110 products to serve its valuable customers. PakLite feels
pleasure to celebrate its extension in LED Lighting. PakLite ensures high quality products &
unparalleled services to satisfy its customers needs. This assertion has been achieved through
continuous process of developing, implementing and managing all the critical areas of concern.
PakLite is a company, which can be trusted for delivering high quality products and services that
are valued by customers.

Each and every one of employees represent the spirit of company. They go to great lengths to
identify self-starters with diverse experience and skill sets to produce not just an effective
workforce, but a well-rounded, talented and complementary team.

market .The founder is and CEO Mr Javaid Iqbal is also very good person and is cool and
affectionate in nature.

NATURE OF INDUSTRY

Pak lite is one of the emerging company of Pakistan and now it is also leading company of in
market by beating sky lite, universal lights and baitan lights. These companies often import raw
templates from china companies and by processing on them and carving their name sell to
market due to which their price is low but the paklite make every thing in their own industry and
sell to market. There are 110 products of them in market which are a little bit costly but their
quality is very high and good. There is warranty of 1 year on each electrical product even the
guarantee of LED bulb is 5 years.

In present time, the company is also making PPC and PVC pipes and new variety of LED bulbs.

Some examples of new products are as follows

1-LED PDL Down Light

LED Down lights are designed to open up new possibilities for the use of long lasting,
controllable, low maintenance LED solutions in commercial, retail and other applications where
the quality of light is critical to the customer experience. In addition to offering excellent energy
efficiency and long life. PakLite LED Down lights are a range of high quality designed to reduce
lighting costs without compromise to the visual quality of indoor environments.

2-LED SMT

Proudly present fully covered Slim & Smart LED Light. Its super dynamic shape gives smart
look in interior. Lined pattern diffuser gives the glorious touch, you deserve.

3- 6 watt energy saver

As our country is facing energy crisis so the pak lite presented 6 watt energy saver which saves
the most energy and reduces the bill by reducing the consumption of electricity. It is based on
the latest technology first time using in pakistan due to which its price is high but it is good in
quality and there are less chances of its failure.There is also guarantee for it of 5 years for it.

ORGANIZATION CULTURE AND ENVIRONMENT

The culture of organization is very friendly, during visit we noticed that the employees are of
very good nature having good sense of humor they joked a little bit with the person who was
guiding us. Trough questioning it is also found that CEO is of omnipotent view that manager is
directly responsible for the organization success or failure but he also added that the
environment is a major factor which plays an important role in organization management as
the environment is very bad for organization in Pakistan but it is still the duty of manager to
check and balance the situation in all circumstances.

The organization is team, outcome and innovation (risk taking) oriented as the work is to
launch new product of new styles and designs with latest technology and with all that it become
difficult to maintain the price at low level and make it fancy to get attention of customer. Thats
why it is team oriented and innovative.The rate of turnover of employees is very low so the
culture is shared throughout the organization and there is clarity of culture values and beliefs.

The organization has arranged good quality launch for workers and other employees. It
also act platform for discussing new issues, discussion and for socialization of new employees
and help them to adopt the culture. AS the culture constraints on managers and the mission of
CEO, so as CEO the culture is very strong and good as CEO.

The organization also allows the workplace spirituality that people have an inner life
that nourishes and is nourished by meaningful work that takes place in the context of community.
The manager is able to determine the outer environment and make policies according it by his
perception.

Another thing that is noticed in the organization is that the culture of organization is
religious, the CEO looks like a liberal person but he serves the employees and managers as
Imam in Prayer. There is also allounce for employees for offering prayer and they are
appreciated to do this.The employees are also happy by this that the are free to act on their
religion teachings. It also help them to make brotherhood and removes the difference of rank
which results in frank culture. Beside that there are many different benefits of that.

ORGANIZATION STRUCTURE AND DESIGN

The design of organization is highly based on work specialization and every person in
company can do his related work nobody else top management has permission to interfare in
somebody work. So there is overspecialization in organization which results in monotonous
routine boredom, fatigue, stress and reduction in interest. The departments of organization are
based on product, function and process .The managers are of finance, quality , HRM , regional
sales manager and area manager. The chain of command in organization is very clear
there is complete chart of hierarchy to communicate in organization and there is clarity that in
case of new idea or some problem you have to say it to person senior than you but if you
think that the person is not taking you serious you can directly approach top management.

The manager has almost complete authority for their corresponding departments
but before some major tasks they have to take permission of CEO or general manager.
The idea of unity of command is also present in the organization. The span of control in
the organization is small but it is purely effectively and efficiently supervised by the top
management. In organization there is centralization that the decision making process is
centralized on single points. In organization top managers make all the decisions and lower-level
employees simply carry out those orders.

Employee empowerment is discouraged in the organization and there is thought that


the low level employees and workers are not able to make decision about
their work they are just loyal to their wages. The formalization in the organization is very strong
as there are rigid rules about the employees and workers how to work and behave with
other in organization during working. So we can say that the company is of mechanistic style as
there is high work specialization, rigid departmentalization, less span of control and
more formalization.

The organization design is functional and divisional as there is strong


departmentalization.

PLANNING IN ORGANIZATION

The planning of organization is very strong and meetings are held to create overall strategy and
clear goals. Both type of formal and informal planning is used within the organization. The
informal planning is used in especially in design sector where the plans are made about making
new products and new styles to get attention of customers.

The types of goals which are declared in organization are both strategic and
financial goals as they have to compete with the other companies and make profit. The stated
goal of organization is

“To upgrade, advice, disseminate and extend assistance & skill development in technical
and managerial fields to individuals throughout Pakistan ”

The real goal is close to stated goal as the real goal is to make some name and
status in electric companies.

The goals and plans are generally created by general manager and applied by
department managers. The general manager makes the long term and specific plan and the
department managers divide it in short term and directional plan.

Broad goals are set at the top of the organization.

Goals are then broken into sub goals for each organizational level.

Goals are intended to direct, guide, and constrain from above.

Goals lose clarity and focus as lower-level managers attempt to interpret and define the goals for
their areas of responsibility

So the setting of goals in the organization is traditional. And the work done in organization is
done by MBO(management by objective).

Specific performance goals are jointly determined by employees and managers.

Progress toward accomplishing goals is periodically reviewed.

Rewards are allocated on the basis of progress towards the goals.

DECISION MAKING IN ORGANIZATION

For different problems, like competitors , quality of product, salaries of employees , load
shedding, politics, taxes and government policies etc. the responding managers make decisions.
These decisions are consistent, Value maximizing choices with specific constraints.so we can
say that the decisions are mostly rational and the goals for them are clear and specific.
Sometime there may be escalation of commitment ,an increased commitment to previous
decision despite evidence that it may have been wrong.

For quality of product and its sale the intuitive decisions are also followed. In
such decisions, the decisions are made on basis of experience, feelings and accumulated
judgment.so that a new and reliable product can be synthesize to get attention of customers in
market. During these decisions some problems also occurs, they may be structured or non-
structure. The structured problems may be like opposition of different persons in industry against
the creativity and innovation in product but to compete with other companies and brands in
market programmed decisions are made.

Sometime there may be unstructured problems .They occurs very rare but it’s very
difficult to resolve them. These problems may include sudden incidents, biasness for manager
and new decisions which are not liked by majority of employees and top management. For these
problems unique solutions have to find but it’s always difficult to find such decisions so called as
non- programmed decisions. During making these decisions “certainty” of decision is also
checked but for very rare time there may be some risks in decision but all these are just for the
progress of organization..

The top management is very loyal with organization so the decision are made after heavy
discussion .But mostly linear thinking style is used to make decisions by becoming rational,
logical, analytical and consistent. Sometime biasness occurs but it is overcome by programmed
decisions.

MOTIVATION IN ORGANIZATION

The willingness to exert high levels of effort to reach organizational goals, conditioned by the
effort’s ability to satisfy some individual need. Hierarchy of need theory by McGregor is
followed in organization. There are many facilities for workers, employees and managers. Pays
are paid for physiological facilities, rules and regulations are made for safety , to be social and
for self-esteem . There is also arrangement of launch for employees so that they can have
nutritious food and can work better for company. It is also noticed that the manager has theory X
to follow. To motivate employees different techniques are also used within the organization like
shirts, key-chains and other such things are also produced so that employees have some good
perception about organization and it is also useful in advertisement of organization. Working
conditions are good, facility of pension is also found for workers who continuous working for
15 years for organization, for that purpose old age benefit institution cuts 700/- only per month.

The organization gives 1 lakh for daughter wedding and dress, food and Edie on
Eid-Ul-Fitar. EFU life insurance has contract with organization and gives minimum 4 lakh on
death of employees during work. So we can say that the organization follows the equity theory
in which the employees experience and compare themselves to access equity b/w their inputs and
outputs and it motivates them a lot.

The facility for extra hours to work and bonus allowances on base of work are also
found. There are also stock options for managers and employees to purchase company stock at a
fix price and profit when company performance increases its stock values.

Where the organization has different qualities and facilities for employees there
are also some problems in motivation of employees like autonomy for them are not such good,
although governments rules about pay are followed but there is lack of recognizing personal
need s and goals of individuals. Telecommuting is not found as employees don’t like to work
like that. Employees empowerment is also not like to admire. So there are many thing to better
for motivation of employees and make them to loyal with organization.

LEADERSHIP IN ORGANIZATION

It would be better to know first what does leaders mean leaders are actually those persons
who can influence other and has managerial authority.so we can say managers are leaders
and some groups can also be called as informal leaders. The leadership of company is
very hardworking, initiative and effective (have ability to achieve goals of organization
within time by tending and motivating employees to work).

The managers in organization are autocratic style, they are of centralized


authority and low participation. As no specific style is consistently better for producing
better performance. The leadership styles uses two dimensions:

 Concern for people

 Concern for production

Matching the leader to the situation or changing the situation to make it


favorable to the leader is sometime required. The situational factors matching the leader
to situation are fully obeyed. The leader member relationship is very close and the
employees and works always obey him and have complete trust in him. Leaders have
relinquish control over and contact with followers as they become more competent. Leaders
guide and motivate their followers in the direction of established goals by clarifying role and
task requirements. And inspire followers to transcend their own self-interests for the
good of the organization by clarifying role and task requirements.

Leaders always give quick response on problems of employees and get trusted
by them. Leaders are about high performance orientation, low compassion, low
self-protection, low team orientation, high autonomy, and high participation. They like
to be successful with individuals who are high self-monitors than with low self-monitors.
As individuals with higher levels of motivation to lead are more receptive to
leadership development opportunities. The leaders are routined, unambiguoused, and they
try their best to satisfying their jobs.

HRM AND COMMUNICATION
The HRM in this organization ensures that competent employees are identified and selected.
Provides employees with up-to-date knowledge and skills to do their jobs and also ensures that
the organization retains competent and high-performing employees. The HRM (Human Resource
Management) of the organization publish forms and announces to hire the new employees.

There no employee labour unions in organization. Government laws and


regulations limit managerial discretion in hiring, promoting, and discharging employees.
Organizational programs to enhance the status of members of protected groups.

Managers ensure that they have the right number and kinds of people in the right
places, and at the right times, who are capable of effectively and efficiently performing their
tasks. And there are very rare examples that the manager ever failed to hire right persons. The
HRM manager locates, identifies, and invite capable applicants to this organization and offer
them good salary if he has mind that the person should be beneficial to organization.
In recent years, the company also derecuirment some employes due to different
reasons. There is also a problem for the new applicants in the organization; is absensence of
online facility to apply for job.The selection of new employees and worker is done on base of
their experience, skill and by interviews. The organization also gives challenges to new high rank
employees to check their ability and after hiring them training workshops are also arranged for
them.

Communication

As the company is at local status so there are very less problem of communication. The culture is
frank and strong so the communication in employees and worker and top management is in
between formal and informal. Anything they have to discuss or share with other they can do it
at dining table.

After that the company also gives the ability of writing application and giving
suggestion by writing letters, reports or memos. There is no restriction for anybody to write that
in formal way. A box is also arranged in the front of office of CEO for droping applications,
reports and memos etc. mostly the communication that is done is in downward form. Lateral
communication also takes place among employees on the same level in the organization to save
time and facilitate coordination. But the diagonal communication is very rare.

All type of networks and channels are used to communicate, selection of channel
or network depends on the type and mode of communication. The organization also have
grapevine concept of communication.

The organization is successful due to following reasons

 The organization always prefer to use latest technology

 The turn over of employees in organization is quite
low as mostly employees have avg. working era nearly

Following points are concluded from the visit of organization

 The organization progress depends on CEO and manager


 The facilities should be given to employees to create motivation
 The organization has some bad points but it covers them
by many good points.
 To compete you should have good management
 Management is not easily in itself.

As the company have many good point but it also needs some recommendations like

 There should be some good source for motivation


 The company should have facility for online recruitment
 The organization should use some means for advertisements
as it is not in front of public like it should be
 The price of new and intuitive product should have suitable price
otherwise there will be chances of its less sale or failure to get attention.
 Online product sale should be started for direct sale
 There is also possibility of double shift working which can lead to a huge
organization

REMARKS
It was very excellent work to do, we learned a lot and see what we studied in book. I think that
all the teachers should do work in that practical way. Although management was not our main
