First of all I am thankful to Almighty Allah the most merciful and beneficent who gave me

strength for the completion of this Internship successfully. Before I get into think and things, I

would like to add few heartfelt words for the people who were part of this work in numerous

ways. People who gave me unending support right from beginning.

Dr. G.S.K Niazi who gave an opportunity of internship to me because I have learnt a lot of

things by applying my theoretical concept in piratical field.

very effective way.

cooperation and assistance that really helped in providing the requisite information regarding the

Executive Summary

Bestway Cement is one of the leading organizations in the cement industry having 2000 plus

employees. Of that 100 employees are in the Head Office. They have 3 branches of Marketing

office at Peshwar, Rawalpindi, Lahore and 5 plants at Hattar, Farooqia and Chakwal with sister

companies MAP Rice Mills Company (Pvt.) Ltd, Hafizabad, and Bestway Foundation,

Islamabad. The company takes care of their employees and for the improvement of Human

Resource Development (HRD) they continuously conduct training workshops, both on the job

and off the job. They do their internal and external recruitment through online and also through

newspapers. All the recruitment and hiring of employees is done at the head office.

They are using an Enterprise Resource Planning (ERP), which is a great sign for any

organization like Bestway Cement who are through their expansion. They conduct screening

interviews, employment tests, and recruitment etc. for the appointment. They also provide

orientation to their new entrants so that they get familiar with overall working environment of

the organization. The immediate supervisors evaluate performance and the probation period is 3

months. There is no employees/workers union in the organization.

All HR practices are being performed very efficiently in Bestway Cement, but there is still

margin for improvement in some approaches and methods, which they use in training and

development and performance management. Some recommendations are also having suggested

to bring improvement in the HR and working conditions of the company.

2 Introduction to Bestway Cement Limited

Bestway Cash & Carry was founded in 1976 with the opening of the first wholesale warehouse

on Victoria Road, Action, London NW 10. Previously the founder, Sir M. Anwar Pervez, OBE,

H Pk who is the Chairman and the Managing Director of Bestway Group, had been operating a

chain of retail stores in West London during the 1960s and 1970s.

The Company steadily expanded, opening a branch in Southall in 1981, followed by another in

East London in 1983. Rumford was the first warehouse outside London, followed by others in

Bristol and Leicester. More branches have followed and currently twenty nine are operating,

covering almost all the major cities of England. Bestway plans to open a few more branches in

the near future.

All Bestway branches offer a 7 days week service to its members of some 46000 independent

grocers, convenience stores, newsagents, tobacconists, off license as well as pubs, clubs, caterers

and restaurants.

Each warehouse stocks over 20,000 lines. The products include general groceries, drinks,

toiletries, stationery and cigarettes. Each Depot also has dedicated non-food, catering and

provisions departments. Bestway markets its own-brand food and drink under the label Best-in,

Map, Moghuls and other brands which have become a household name.

The Bestway Group is now acknowledged as occupying 2nd place in the Wholesale Cash & Carry

industry in the U.K., with annual sales of over £1 billion. It is also listed as the 9 th largest private

company in the whole of the United Kingdom.

Amongst approximately 1500 staff employed by the Group in the U.K at the moment, there are

about 20 nationalities speaking at least 30 languages,

2.2 Corporate Mission

Mission of Bestway is:

“Bestway will consistently produce High Quality Cement.”

“Bestway will endeavor to be the lowest cost producer”.

“It is company’s aim to achieve 15% of the market share of North Zone from present 12% by

year 2008 and ultimately to 25% in the longer term”. 

“Bestway will continue to provide a high standard of customer service.”

In order to meet future expansion needs, Bestway keep on training it’s staff and will continue its

policies of staff training and development, promoting from within whenever possible.

Bestway will continue to set aside 2.5% of the net profit for education and charitable purposes.

2.3 Bestway Group (History)

Bestway Cement Limited is part of the Bestway Group of the United Kingdom. Bestway Group

was founded by Sir Mohammed Anwar Pervez nearly thirty three years ago on what could be

best described as one man’s vision and passion. Since then it has translated into a unique and

successful group of businesses spread across the globe with the help of committed, professional

and hardworking management and staff, together with loyal customers and suppliers. The Group

has a well diversified portfolio incorporating within its folds cement manufacturing, global

banking, wholesale cash & carry business, a string of retail outlets, real estate investment, ethnic

food and beverage import and distribution and milling of rice. Recently the group has embarked

upon a large power generation project in Pakistan thus further diversifying its operations and

revenue base.

Bestway Group is an example of a dynamic enterprise. Over the last three decades the Group has

achieved remarkable success and positioned itself amongst United Kingdom’s top 10 privately

owned companies.

Bestway is U.K’s second largest cash and carry operator in terms of turnover with group annual

turnover in excess of US Dollars 3.6 billion and profits in excess of US Dollars 135 million; the

second largest cement producer in Pakistan and joint owner of Pakistan’s third largest bank,

United Bank Limited. Its rice milling facilities are one of the largest of its kind in the country.

The group is the largest overseas Pakistani investor with investments in excess of US Dollars 1

billion and a global workforce of over 22,000 people spread over four continents.

In response to successive governments’ efforts to attract foreign investment in the country

Bestway Group has invested heavily in Pakistan. In just over a decade Bestway’s cement

production capacity is set to more than quadruple to over 6.0 million tonnes per annum, making

Bestway the second largest cement producer in the country.

In early 1992 when the Group decided to set up its first cement plant it faced multiple challenges

mainly due to a lack of credibility as a business due to the absence of a track record in Pakistan.

The domestic economy was highly inhospitable characterized by high interest rates, high

inflation and low liquidity leading to a general economic and political inertia. It has however

successfully exhibited its managerial dynamism and technical excellence in setting up and

managing the manufacturing facilities and achieving market dominance through its

diversification strategy by investing in the local cement industry and continues to be bullish

about Pakistan.

Even during the period of economic slowdown and recession in the country in the late 1990’s

which adversely affected the profitability of the industry Bestway was able to record pre tax

profits even at 60% capacity utilization. The Company has been amongst the leaders in the recent

2.5 Bestway Head Office & Departments

The registered office and Head Office of the company is situated at Bestway Building , 19-A

,College Road , Markaz F-7, Islamabad.

It consists of following departments:

2.5.1 Accounts and Finance Department

The following sections are working under this department:

Receipt / Payment of all type of purchases, salaries, raw materials, Section, Book Keeping

Section, Finance Section, Internal Audit, financial analysis yearly and half yearly is done in

2.5.2 Administration Department:

Administration provides all tale phones, mobile and PTCL phones to employees and top

management, vehicles’ given for internal dealings between Head office and factories. [ CITATION

2.5.3 Personnel/HR Department.

HR depart perform many functions it do jab analysis, job descriptions, job specifications.

Performance appraisals yearly oregano gram, recruitment and selections, trainings and rewords. [

2.5.4 Procurement/Purchase Department:

It deals with all type of purchases and maintenance, purchases of raw materials, tools used in

productions, machinery and stationary is also provided by purchase department. [ CITATION Mri10

2.5.5 Tax Department:

Tax department deals with all type of taxes salary taxes, sales taxes, purchase taxes, Director’s

taxes, raw material taxes, import and export duty charges are dealt through tax department in

Bestway Cenment Limited head office Islamabad.[ CITATION Mri10 \l 1033 ]

2.5.6 Export Department

2.5.7 Bestway Export it product outside the country, All exports and its records is kept in

export department. If Bestway import some thing from abort export department deals it as well. [

2.5.8 Marketing Department

There is three marketing department in bestway but none of these is in head office. Marketing

department is located in Rawalpindi, Peshawar and Lahore. These departments do advertising

and promotions for their products. All marketing of the products is responsibility of marketing

3 Personal assessment and responsibilities as an interne

After working in Bestway cement Limited in Head office Islamabad as an intern. It come in my

knowledge and experience that, Personnel Department is mainly concerned with record keeping

of different plants I.e. A1 Hattar, factory Hattar, factory Chakwal line I, Chakwal line II, and

Mustakum Cement Limited. And haring fairing, promotion demotion, processing employee

benefits like life insurance, old age benefit, marriage grant, health and medication. Employee

attendance and keeping all records in database system and employee personal files

As for working in HR department mainly tasks given were as follows:

3.1 Verification of document received from different factories,

When any document come from any factory, it was matched with the summery given by the

manager of the plant.

3.1.1 Attendance:

Every plant (Hattar, MCL, Chakwal) send employee attendance and enters in the system as well.

As per assigned task both attendances were matched.

3.1.2 Over time

Same like attendance overtime is also send Manvel and a copy of over time entrain the system;

It was a given task to check that is it rightly entered In data base of BCL.

3.1.3 Leaves

Different type of leaves were taken the task given as an intern was to note which leave is taken

3.2 To place the document in their respective files:

3.2.1 Job Descriptions:

Every employee is assigning a job description. It was an assigned task to find employee file and

place his job description (JD) in his personal file. [ CITATION Mis10 \l 1033 ]

3.2.2 Increment Letter:

Bestway Cement gives his employee annual and special increment. A letter is issued

mentioning that increment. As per assigned task that later was places in employee personal file.

3.2.3 Acceptance of Ethics Statement.

A statement of code of ethics is signed by every employee of BCL.this tasd was assigned to

place a copy of that statement in employee person’s file.[ CITATION Mar10 \l 1033 ]

3.2.4 Medical Fitness Report:

Before an employee joins BCL he has to submit his medical fitness report. It was task assigned

as an intern to place a copy of that report in his employee file.[ CITATION Mar10 \l 1033 ]

3.3 To manage the files of plants:

3.3.1 Mustakum Cement Limited:

Bstway have a plant named Mustakum Cement Limited (MCL). BCL head office keep record of

all MCL employees in employee personal file. . It was Assigned task to check whether all

document for example (education certificates, experience certificates, job description, Medical

fitness report, Acceptance of ethics statement, Increment letter) of an employee is present in the

file. If not then a letter was written to manager admin to send documents of the mentioned

3.3.2 Bestway cement limited Chakwal.

Bstway have a plant named Bestway Cement Limited Chakwal. BCL head office keep record of

all employees in employee personal file. . It was Assigned task to check whether all documents

for example (education certificates, experience certificates, job description, Medical fitness

report, Acceptance of ethics statement, Increment letter) of an employee is present in the file. If

not then a letter was written to manager admin to send documents of the mentioned employees.

Bstway have a plant named Bestway Cemnt limited Hattar. BCL head office keep record of all

employees in employee personal file. It was Assigned task to check whether all document for

Acceptance of ethics statement, Increment letter) of an employee is present in the file. If not then

a letter was written to manager admin to send documents of the mentioned employees.

3.4 To place the files in their respective shelves.

After placing all documents in their respective files It was to be placed all files in their

respective shelves.

To do the entries of the document received, signed, sent to the plants, and verified in the main

data base.

As already mentioned after checking attendance, overtime and leaves, after verifying It was

entered in BCL data base. Keep record of document signed and sent to the plants, and record the

3.5 Typing appointment letters and making check lists.

3.5.1 Appointment letters:

Haring is performed in HR department when an applicant was fulfilling all the requirement and

board of director approve for joining an appointment letter was issues; the task assigned to type

that letters and sent them to the applicant postal address.[ CITATION Mad10 \l 1033 ]

3.5.2 Check lists:

When the applicants join BCL a check list is made motioning the criteria for the job his salary,

experience, name, and address. Then it is sent to D.G.M. HR department the signed document is

places in employee personal file.

Typing and sending variation letters to the old organizations mentioned by the applicants. It was

internee’s duty to send verification letters to the organizations mentioned by the applicant he has

4 SWOT ANALYSIS

SWOT stands for strengths, weaknesses, opportunities and threats. A SWOT analysis is a

technique that many companies use during strategic planning; basically an organized way to

evaluate where to focus time, money and energy to improve productivity and growth. A SWOT

analysis can be a valuable tool for setting milestones or approaching a venture investor, because

it demonstrates a solid understanding of your company performance and the factors influencing

productivity.

4.1 STRENGTHS

4.1.1 Self Power Generation

The Bestway Cement Limited has its own power generation plants in the factory area so to meet

the plant requirements as every one is aware that in Pakistan there is serious energy crisis so the

company do not have to totally depends upon WAPDA. It produce almost 50% of power energy

from its own plant.

4.1.2 Durability

Bestway has a very good image in mind of its customers reason being it produces the finest

quality and it always take steps to make it better and even Bestway charge less price from the

costumer as compared with its competitors.

4.1.3 Competitive Edge

Company launches its plant in chakwal, where easy availability of raw material and labor which

double its production capacity. So this new plant helps in gaining the competitive edge over

others in north region.

4.2 WEAKNESESS

4.2.1 Low Promotional Campaign

If we analyze this Bestway company is not paying much attention to promotional campaign.

They are not advertising their product as per requirement because through promotional campaign

they can also gain more market. They are only using trade promotions, which are not enough to

have a good positioning in the market.

4.2.2 No Performance Appraisal

There is no proper performance appraisal program in Bestway cement for the employees . If one

works hard and want to show creativity his performance is not appraised by any instrument. The

managerial staff is not promoted on the basis of performance, as they have no any tool to

measure performance of managers. They only one way to measure the performance which is

annual confidential report, which is prepared by only one person who is immediate boss of any

employee. So it is not a effective way to measure performance of employees.

4.2.3 Seniority Issues

In management there is a seniority virus means there is no proper mechanism for the promotion

of the seniors. Experienced persons have a lot of experience and they know the organization best

and how to effectively run that organization. They know that what to promote and what not to

promote about the organization. Because this irregularity in promotion of managerial staff

creates job dissatisfaction d their productivity falls down. It may happen that staff is not

dissatisfied with the job but at the same time they may not be satisfied with their job.

4.2.4 Centralized Decision Making

Although the decision making style of Bestway is decentralized that what the company says but

the ground reality is that in decision making process the middle level management is not much

consider by the upper management which creates sense of irresponsibility among the members of

company. So ultimately it creates job dissatisfaction it comes in employee that they have no

value but as a machine. Their decisions are not praised and honored much as a less loyal towards

the company.

4.3 Opportunity

4.3.1 Location of Project

Location always matters, if we see in southern Punjab there is not enough cement factories other

Than Bestway Cement. So they are somewhat monopolist in that part and it controls the whole

market. If the company upgrades its production capacity they have a good chance to cover

the foreign market of Afghanistan from that plant.

4.3.2 Increase in demand of cement due to the upcoming sports event

South Africa is schedule to host the football world cup of 2010 due to which they need to make

the football stadiums for the World Cup and Sri Lanka are also expected to approach Pakistani

companies for cement imports because Sri Lanka to co-host the cricket world cup of 2011. So

this is a good chance for a company to maximize profit.

4.3.3 Export Demand

As there is a war like situation in Afghanistan and Iraq so there is a huge demand of cement in

treatment, most of Indian cement plants are in north region so from there it costs a lot to reach in

southern region so this also again is a huge market to be capture for Bestway cement limited,

also there is a huge demand in UAE and Russia. Result there is a huge cake of international

market which a company have a chance to cater.

4.4 THREATS

4.4.1 Increase in Fuel Prices

Increase in the international prices of coal and oil is a major threat. As Pakistan coal contains

high percentage of sulphur due to which the company is not able to use the local coal as a source

of energy. So the company has to import the coal from different countries like South Africa,

china and Indonesia at high prices. This will restrict the profit margin.

4.4.2 Economic Recession

There is a global recession going these days so this is also a threat to Bestway cement Limited as

in recession time less export can be done as result it will decrease profit margin of the company.

4.4.3 Political Instability

That instability always remains threat to Pakistan and its cement industry also been effected by

this instability due to this reason there’s not as much growth and now the war like situation in a

country is really a big issue.

4.4.4 Decrease profitability due to competition

The sharp decline in cement prices has been witnessed due to domestic competition among

companies has dampened the profitability of the company. This increase in competition among

the players have further decreased the prices of cement in the local market. So the company

decrease the prices of products in order to get high market as compared to its competitor.

5 Conclusion & Recommendation

5.1 Conclusion

Bestway cement has good raw material available which is quite advantageous for the company.

In Pakistan there is easy availability of human pawer and Bestway gets maximum advantage of

cheap labor. The company saves it revenues by using cheap labor and uses it on purchase of

latest machinery which helps to produce high quality cement. As the plant equipped with the

modern technology so it has a capability to produce better quality cement.

The company has its own power generation plants in the factory area so to meet the plant

requirements and we all know that Pakistan these days suffer with serious energy crisis so the

company do not totally depends upon WAPDA and it don’t much effect company performance.

Along with lots of strengths Bestway have some backwards too which needs to be improved.

Bestway is paying less attestation to advertising and promotion of their product. No performance

appraisal is done to let employees know what their position is and which area they lack. Political

Instability is an issue of almost all 3rd world countries so Pakistan is also facing this problem

Bestway should also have this under consideration. Bestway the company is heavily burdened

due to levy of Federal Excise Duty High level of taxation which can be a cause of less profit.

Competition is also a reason of Decrease in profitability.

5.1.1 Recommendations

Organization big or small profit or nonprofit able have problems there is always chance of

improvement. This is also condition for best way cement. As problems and difficulties are

identified, now here are some suggestions to improve the organization. In Bestway cement

limited Low attention is paid on Promotional Campaign which should be improved. Performance

Appraisal is a best thing for employees to know their weaknesses and their perfect areas.

Employees can improve then self for the betterment but in the company there is no performance

appraisal system is introduced. It should be done so that moral of employees increased. In

management there is a seniority virus means there is no proper mechanism for the promotion of

the seniors which is to be improved. Increase in the international prices of coal and oil is a major

threat for Bestway cement limited it should strongly step. The sharp decline in cement prices has

been witnessed due to domestic competition among companies has dampened the profitability of

the company; The Company should make a position to be on top of cement industry.
