Learning
MAXIMIZING LEARNING
 Acquire and develop skills and knowledge, and change behavior,

 To emphasize upon ways to maximize learning, it focus on 4

primary areas:-

Trainee Characteristics

Training Design

Transfer of Training

Motivation for learning

`
TRAINEE CHARACTERISTICS
 How an individual learn new tasks, behavior and information,

 Emphasis on aspect of learning which is influenced by:

The level of motivation (Reber and Wallin 1984, Hicks and

Klimoski 1987)

Ability of an individual that affects his learning (Taylor 1985,

Gordon and Klieman 1976)

Perception of work environment(peter’s O’Connox and Elbers

1985).
TRAINABILITY
 Trainee’s readiness to learn combining ability, motivation and perception
of work environment,

 Simple formula to convey this is:

Trainability = f (Motivation × Ability × Perception of work environment)

 Ability: Aptitude or skills to learn the tasks at hand

 Motivation: Effort, persistence or willingness to engage in the learning

process

 Work environment: Perceived support in leaning and applying

Trainability is extremely important. Placing employees in
programs they are not motivated to attend or are not prepared to
do well, only wastes time and resources.
Personality and Attitudes
Personality traits related to learning maximization
Internal locus of control

Need for achievement

Activity, independence, and sociability

Extroversion and openness to experience

Cognitive playfulness (spontaneity, imagination and exploratory

approach)
Personality and Attitudes
Attitudes related to learning maximization
Career exploration and interests

Job involvement

Acceptance of skill weaknesses

article findings
 Various other individual characteristics that influences learning

Self-efficacy

Learning goal orientation

Performance goal orientation

Conscientiousness
Implications of Trainability for HRD
 Pre-training motivation

Way trainee perceive training

Way in which individual view their own ability

Experiencing negative events on the job prior to training

Involvement in decisions about training

Perception that participation will lead to benefits

Guidelines for HRD planning and delivery (consideration of

trainability factors)

Trainability testing
Implementation plan
Bicycle company
 Training need assessment
 learning objective:
 Performance: assemble a bicycle
 Standards: within one hour without mistake
 Learning objective: after training the trainee will be able to assemble a bicycle
with in one hour using common hand tools without mistake.
 Initial state: trainee characteristics ( trainability, Personality, and Attitude)
Retaining motivation
Personality test
Trainability testing
 Condition: (Trainee design)—using common tools
 Monitor : (transfer of training)—observing the work of trainee
Learning how to Learn is Life’s most
important skill.
